Here's how you can navigate conflicts with difficult interviewees.

In my personal experience, a candidate can come across as confrontational if they are trying to 1. Assert dominance in the conversation, 2. Are misinformed, 3. Do not understand the brief and culture. Whatever be the case, it is always better to a. Establish expectations from the conversation, b. Maintain professionalism, c. Not take things personally, d. Keep the conversation as objective as possible, e. Remember that the candidate represents themselves but the interviewer represents the firm.

I would consider the "why?" Why might the candidate be confrontational? Perhaps there was a miscommunication? Or confusion? When you consider what is going on from the candidates perspective, it is easier to stay cool, calm, and professional. The one that is the hiring manager or the interviewer, should always be poised and professional, as well as friendly regardless of the demeanor of the candidate.

Hiring managers should treat all job seekers with respect, putting aside all personal opinions about them. Avoid asking inappropriate or discriminatory questions pertaining to an interviewee’s race, religion or gender. Explaining why you need to ask questions is always important. No one likes to feel interrogated. Ask questions with curiosity, interest and respect. An interview is not an interrogation.

As a headhunter, I see interview frustration sometimes. Here's a secret weapon: clarify intent! Misunderstandings can easily spark conflict. If something feels off, politely ask for clarification. It shows you're engaged and helps you both get on the same page for a smooth interview.

Often times we take it for granted that the other person knows why we are asking certain questions. As an interviewer, I defuse it right away. Depending on the degree of difficulty, I will coach the interviewee with a direct statement or question as a wake-up call. For example, "I'm not in love with that answer because it sounds like it wasn't't a collaborative situation or playing well with others. Want to try again or do you have another example where you help build consensus?"

As the interviewer it is our responsibility to ensure that we steer the conversation along the lines that we seek i.e. to gather more information about the experiences, skills and competencies of the candidate. If a conflict arises during the above, we as the interviewer need to examine the trigger and guide the conversation to areas where we will be able to get to know the candidate better, without heightened tension.

Focusing on objective/clarifying questions that measures the interviewee's KSAO will totally help alleviate the situation since this does not totally require subjective/affective opinion from the interviewee instead these are more lenient and expected questions in an interview.

The tactic to help interviewee remains on track and without any conflicts, by creating the scope for the candidate to ask questions regarding the role or the company, enhancing the company's image and reputation among the candidates, exchanging general information from candidate so he is comfortable and calm.

Establishing boundaries will ensure that conversations are healthy and it is a mutual discovery process i.e. of you about the candidate and for the candidate through you, about the company or the entity that you represent. In panel interviews, when it is noticed that the conflict is triggered by questions of one panel member, seamlessly the other panel member should take over, to ensure that calmness is restored.

We should have in consideration the stress the interviewees have before and during the interview. Even that kind of behaviour does bother us, I think we dont have to express it in front of them.

My opinion is that us, interviewers and HR persons, should always act as mediators. mediators between candidates and businesses, mediates between people and their fears. So acting gracefully can raise confidence in anyone, can bring ease to a conflict.

If we need to navigate a conflict situation, the pivotal point to consider is empathising to the person. For example, an employee reaches office after a one hour drive, immediately he is tend to complete the task provided or anything that is in priority status. As an employer we must empathise the situation and delegate the task for time being until the employee feels comfortable to attend the task, but throughout the industry no matter what happens to the employee he or she must attend the task and finish it immediately, which raises a situation of burnout, stress and frustration. Until and unless we collaborate in work we can’t navigate conflicts. We can overcome using Thomas Kilmann model of conflict.
