There are many mistakes that takes place but I would touch base a few only that I think is more frequent and critical. 1- ignoring the benchmarking exercise done by external experts that includes market gaps as well. Most organizations tend to ignore it and try to force there internal targets. It can only be avoided by consistent approach towards Pyramid management and long term actions to mitigate the market gap at least for 3-4 cycle. Also align internal goals with market. 2- No proper distribution of pay increase%. It is important to differentiate- high performers and critical talents. Identify profit earners and award them. Data driven decision making can help here. It can be avoided through data driven approach.

I agree and I think the critical point of this is when the companies make the annual salary increase. It is a must to explain which elements were consider to assign the percentage of increase. But not only that, you also need to give rational and objective feedback (which is hard to achieve if we don’t give training and orientation).

While it is a very rational process to share how market data is gathered and used, it can be a bit more emotional when sharing with an executive how a final pay decision is made. As an individual moves into the Executive realm performance, is a combination of hard metrics and crowd sourced opinions. It has been my experience that Executive leaders struggle less with the hard metrics, and more with the opinions. Which suggests that soft metric “opinions” should also be part of the transparent scoring that informs the final compensation an Executive could expect to receive.

The hard part of this is making sure it works in any scenario: when they do well, when they do poorly, when the company does poorly but they personally do well, when they do really well for some and poorly in others, etc. But testing can work out all of these before go live.
