    Leading Equtitable Practices Equity: a relatively short word that has so much meaning and history. Regrettably, if one desires to do so, one can look at most places in our society and discover inequity. As we start the new year, here are some tips to help you meet your diversity, equity, and inclusion (DEI) goals: 👉🏼Examine your brand. Does it match your goals? If not, clean it up. 👉🏼Post job openings where your desired candidates are. Go. To. Them. 👉🏼Remove bias in the interviewing process. Trust me, it is there. 👉🏼Create compensation systems based on tangible criteria that employees possess. 👉🏼Examine your inclusion and belonging efforts. 👉🏼Did or can you hire a DEI director? Ideally, this person is from an underrepresented population of employees. 👉🏼Are you promoting people from underrepresented populations at the same rate as others? 🔥Traditional, inequitable practices in organizations are leading many to adopt DEI goals. With longevity-based compensation systems, it is easy to make hiring and raise decisions outside of the established parameters. This can get you in trouble! The dollar amounts in your comp systems should be calculated (not arbitrary) and targeted towards things you KNOW MAKE A DIFFERENCE!     COMPENSATION SYSTEMS SHOULD BE EFFICIENT AND EFFECTIVE If you are using longevity-based compensation systems, then you are dealing with inefficiencies and ineffectiveness. Comp systems should be efficient. Are your top performers being paid the most? Are your low performers being paid the least? If you are using longevity-based systems, this is most likely not the case. And guess what! Both scenarios WASTE MONEY! Top performers who are underpaid are looking for new employment and underperformers who are overpaid will NEVER LEAVE because they know they have it made. Comp systems should be effective. Do you provide any impetus for your people to perform at a high level? If you are using longevity-based systems, you are not. Employees are then left with this thought: “Why go above and beyond when we all get the same raise regardless of performance?” If you are utilizing traditional, longevity-based compensation systems, it is time to upgrade. 👉🏼Do you want to win in today’s employment market?     INTERVIEW QUESTIONS TO AVOID!! I have evolved in my 30+ years in leadership and I realized there are two specific questions you should AVOID when interviewing: 1. “How much have you made in your previous jobs?” 👉🏼NO, NO, NO! 👉🏼Our society has inequitable compensation practices. 👉🏼When candidates from underrepresented groups are forced to answer this question and you in turn base your offer on their answer, you are perpetuating the inequity! 2. “How much compensation are you willing to accept for this position?” 👉🏼NO, NO, NO! 👉🏼Again, you may be perpetuating inequity to which the candidates have already been subjected. 👉🏼It is incumbent upon employers to lead the compensation discussion because they should have well-articulated objective compensation systems that take the guesswork out of any compensation decisions.     INTERVIEW QUESTIONS TO ASK EVERY CANDIDATE I have interviewed countless candidates in the last 30+ years and my approach has improved each time I have done it. Years ago I realized that regardless of the position in question, the following two questions help me find candidates who fit my organization: 👉🏼Why do you want to work here? 👉🏼In five years, how will you have impacted our organization? In other words, “Considering all the employers out there, why are you applying for employment with our organization?” and “What are you going to do for us?” Most people are seeking to determine the answers to these questions in a roundabout way. My stance is ASK these questions! If you start with these two questions and the candidate nails them, you are on to something. 🦬This is leadership.     LEADERSHIP: AUTOCRATIC OR DEMOCRATIC/PARTICIPATORY? In my 30+ years in leadership, I have made democratic decisions and I have made autocratic decisions. Which leadership approach is the best? It depends. It depends on these types of things: 👉🏼Your confidence. You may feel vulnerable by embracing the collective voice of your followers. It’s OK to be vulnerable!!! Embrace their voices! 👉🏼The size of your team. You may be the sole decision-maker for your small organization, so, by default, you take an autocratic approach. 👉🏼Emergencies. Do you really have time to be democratic when there is an emergency? When you have the luxury of choosing your approach, I posit that a democratic/participatory approach to leadership is better than an autocratic one. If you embrace a democratic/participatory approach to leadership, you will become a better leader as you learn and grow with the diversity around you. Regardless of who you are, you can lead. Just be ready to accept leadership's ambiguity. 🔥This is leadership.
