    As a law firm owner or any business leader, hiring the right people is crucial, but the most important hires you make are your managers—your marketing, intake, operations, and HR managers. These leaders are responsible for building and leading their teams, so your success hinges on hiring the best for these roles. To attract top talent, you need to offer more than just a job; you have to provide growth opportunities and incentives. A-players care about their development, so you can’t just tell them there’s no room for growth. Also, you need to be an A-player yourself to attract other A-players. During the interview process, ask the right questions, tell the right stories, and be transparent about the role. Show them why you’re great to work with and ensure they understand what kind of leader or employee you’re bringing on board. This approach has helped us maintain a high retention rate and achieve outstanding performance from our team.

    One of the main reasons many direct reports, whether associate lawyers, managers, or other team members, don't perform well is that they don't meet with their direct managers often enough. I make it a point to meet with my direct reports every single day. As the top-level manager for our internal marketing team and sales team, I check in daily to review what they accomplished yesterday, what they're working on today, and what obstacles they're facing. I coach them toward better performance every single day. Meeting daily is crucial—if you only meet weekly, monthly, or even quarterly, your team isn't getting the feedback and coaching they need, and you're unlikely to see great results. That's why daily meetings with your direct reports are absolutely essential.

    Occasionally, I hear excuses from my team, usually from other directors, who say things like, "We're growing 20% year over year while the entire industry has stagnated." To me, that's just an excuse. Yes, it's important to understand industry trends, but the real question is: What have you done to hit our target growth of 40%? Have you fully utilized all available resources without overburdening them to reach that 40%? If not, you need to keep pushing to maximize what you've got. It's crucial not to let excuses be the reason you're not achieving your goals. I don’t allow my direct reports to get away with that, and you shouldn’t either. Set your own targets, stay focused, and don’t let excuses become the reason you're not getting the results you want.

    I approach life a bit differently—I live with no regrets. I do have two personal regrets, but they have nothing to do with business, and I'm not inclined to share them. I think one reason I live without regrets is that I focus on the future rather than dwelling on the past. Now in my mid-40s, I have over 25 years of experience that shows I've achieved most of my goals, even if it often took longer than I expected. Something I thought would take a year might take three or four, but because I stay focused, I eventually get there. This is why I don't have regrets—I'm usually able to reach my goals. I believe it's unhealthy to hold onto regrets. Instead, set targets for the future, work toward them, and as long as you're making progress, there's nothing to regret.
