A senior executive is overwhelmed by work-life balance. How can you help them establish boundaries?
I’d start by normalizing that nearly every executive I have coached is at one point overwhelmed by the demands of work and life. It is a system-level challenge as much as an individual one. From there we may explore what not setting boundaries is getting them (it’s getting them something). We’d also look at what they most want in work and life and how becoming someone who is more skilled at setting boundaries is connected. To ultimately effect change, we’d co-create experiments to showcase to their psyche that it is safe to set boundaries now. Many leaders who struggle to set boundaries were not safe to set limits as a child and that well-wired pattern is simply playing out again in a context that’s ripe for it to do so (corporate world).

Your senior executive is disengaged in coaching. How will you reignite their participation?
It depends. As with all healthy relationships, I would start by getting curious exploring questions such as: Were they ever engaged? Were they engaged and then became disengaged? I would share my observations with them and together we would explore and make meaning. It is not the role of the coach to reignite participation in coaching. It is the coach’s role to create a relationship of trust, mutual respect and freedom of expression. In my experience, when those are established, executives feel safe enough to bring what matters most to them to their coach. Anytime we are intending to influence our clients one way or the other we risk creating a power dynamic that is not helpful and can in fact be harmful.

You're tasked with grooming future leaders in the executive team. How can you ensure their success?
#1 Discover & define what makes for a successful executive in your org (behaviors, mindsets, and skills). #2 Ensure the criteria includes the diversity of thought and experiences that lead to strong business outcomes #3 Create an exec development program that meets people where they are, takes them to where you want them to go, develops their capacity to be with complexity, and provides regular & robust opportunities to practice, receive feedback & reflect. Finally, stop throwing knowledge at people and expecting it to be sufficient. If you want top leaders who will delight clients, inspire employees and create meaningful impact, you have to help them develop an internal operating system that can handle that level of complexity.
