How can you give effective, tough feedback to your direct reports?
My favorite way to start a feedback conversation is with a question. "How do you think this last project went? What did you learn and what might you want to work on?" If the team member's perspective is similar to yours, the hard work is done. Doing this also helps you better understand their self-perception and their goals. If the participant's perception of the situation is inconsistent with what you had in mind, move to the following phrase by Daniel Coyle in his book The Culture Code, "I'm giving this feedback because I have very high expectations, and I know that you can reach it". Coyle's research found using this phrase can create a sense of belonging and connection, making it easier to talk about difficult issues.
