You can lead a horse to water…but you can’t always convince them to not go with the HCM recruiting module (yes, you, Workday, SAP, Oracle). This is one of the most common mistakes still being made by CHROs and CIOs who are being sold the dream of an HCM full-suite utopia. It’s amazing what some sporting event sponsorship and glamorous hosted offsites can do to lure you in. What’s the impact of this on Talent Leaders and their teams? Hundreds of thousands of dollars burned to implement a technology that cannot meet the needs that the Talent Acquisition team have in today's market. Hundreds of hours are lost in slower, manual-intensive hiring processes. Unengaged hiring managers because the adoption of the platform is like trying to eat soup with a fork. Days, weeks, or even months are lost in change configuration request queues with IT or consulting firms with a chunky queue of monthly invoices. Talent team attrition. Yes; Talent teams are resigning to go and work elsewhere where they can hit their targets and pick up their annual performance bonus. Talent teams are finding it so damn hard to hire in their HCM recruiting modules, it’s faster to work out of a spreadsheet (yep, I heard this over breakfast this morning with one leader). Recruiting module R&D investment and innovation speed that would match a horse and cart trying to pull through sand. Candidates are dropping like flies at every stage of the hiring process (application to day one) because their experience is so painfully clunky. Don’t shoot the messenger. Rich Lewis-Jones from SmartRecruiters makes some really great points in this post making me reflect on TQSolutions consulting work in the past 2-3 years. The majority of our clients who have engaged us to solve their talent and workforce challenges have made us argue and prove 'Why not SAP? or Why not Workday? or Why not Oracle?'. Often companies have spent millions on the tech and the 'Big 4/5' Consulting / SI teams and are reluctant to go back to the CFO for additional funding. It's also hard for the CHRO/CIO to acknowledge that the core system purchased doesn't actually do what it said it would at RFP stage. Here are some examples of client projects we have managed that relate to this: 1) High Volume Retail - the core system implementation resulted in a 'broken' TA function for stores hiring with an excessive amount of human effort and blown out time to hire. Following some detailed design and experience work, the core platform was eventually augmented by a smart CRM that has brought in significant amount of automation, greater CX and RX and importantly material time to hire reductions. 2) Energy & Resourcing - A Big 4/5 firm generated 'Fit Gap' for the recruitment module of one of these systems scored 90%+ raising a few eyebrows at the time. With further analysis we found that whilst technically the system (with 'plug-ins' and workarounds) could do the work, there was no visibility or acknowledgment of CX and RX. Once you 'counted the clicks' it became evident that 90% was more like 60%. This highlighted two things - the vested interest of the larger consulting /SI and the lack of focus on experience in the user requirements build and RFP processes. Ultimately, this organisation will augment the core and move work and experience to another best in breed platform. 3) Technology / Government Contractor - A best in breed ATS was deployed but one of these HRIS systems was being rolled out globally and set to replace the best in breed. TQSolutions was engaged to quantify and qualify the impact this would have on recruitment effectiveness, efficiency and experience. Following a very detailed internal analysis supplemented with external data points / evidence from other organisations we were able to prove the 'No-go' case and persuade the executives to keep the best in breed. Otherwise this organisation's recruitment performance was going to go backwards at a rate of knots. Our advice to clients is simple: 1) Work with consultants who are independent to the technology vendors and have no 'vested interest' (TQSolutions is completely vendor agnostic with ZERO commercial kick back arrangements with vendors) 2) Make sure you understand the real 'problems' you are trying to solve; consider 'experience over process' and avoid tech/procurement building your user requirements 3) Speak with other organisations who have been down this road; reference the products like you would reference people #hrtechnology #youshouldgetfiredforbuyingIBM
