🤔 “What’s the market rate or salary” 🤔 Still after more than 10 years in recruitment, this topic comes up time and time again for Nick and I. It’s such a tough one for clients and candidates to navigate trying to achieve the ultimate goal of all parties being happy. Speaking with a client yesterday, they have been wrestling with this topic as it doesn’t just have an impact on the role they want to hire for, but it also has an implication to their current work force and contributes massively to the culture of the company when it comes to what is the most important thing to their people. We all, for the most part, work to live, and that’s a fact, but if you love what you do, it provides levels of satisfaction beyond just your wage that is critical in identifying either your next role or next hire. 👍 Some points to consider from Immersum: ➡ First, do your research, there are loads of platforms offering salary and rate benchmarking - get in touch if you want some links etc. ➡ Clients, have regular reviews of your teams to really test how they feel about their pay vs input/output/satisfaction. ➡ Candidates, understand what your drivers and motivations are outside of just being paid - you want fulfilment right? ➡ Clients, knowing cash flow can never be ignored, and what your people are paid being one of your biggest costs - know your numbers vs what your budget/forecast is telling you and help it to manage your expectations. So what’s the market rate/salary? It' not based on what another business is doing or a friend/colleague is getting. You're Comparing Apples to Oranges. I have said that more times than I can count. Usually, I have said this about the job in a salary survey that is being chosen as a match for an employer’s job. The person doing the “apples to oranges” comparison is: · Using the survey job title to determine the match instead of the job responsibilities. · Looking at the compensation numbers in the salary survey to choose the match instead of comparing the survey job description to the employer job description. · Using an employer job description that is not an accurate reflection of the actual work being performed. · Has looked at the employees’ pay and used that to choose the survey match. · Not intentionally choosing the data cut from the survey that is aligned to the employer’s competitors for talent. Rewards professional often face the challange of finding market benchmarks for roles which are unique to their organizations. Very limited or no market peers are available for salary comparison for reliable benchmarking data.This may happen when companies build niche skills in new technologies or at times when few jobs are merged/split to accomodate after-effects of restructuring or expansion. Hence it becomes challanging to map such roles to the standard benchmarks jobs available in salary survey provider database or framework. You may want to explore the following to overcome this challange as a rewards professional: 1. Map the internal fitment for this job and check if the market benchmarks for manager, peers and sub-ordinates jobs for this role are available. These could be a good starting points. 2. Understand the job content and worth through a standard job evaluation method. The job-evaluation points for such a job will help to fit it into the internal job hierarchy of your organization. 3. Work with your recruiters/HR Business partner to get more data about the salary levels of the suitable candidates who are applying for these kind of jobs. If the applicant pool is small, it won't be very reliable, but can be useful way to sensecheck the salary range you will arrive through either step 1 or 2 mentioned above. Though changing regulatory landscape around pay transparency directives will probably restrict this data source soon. #rewards #compensation #execution #marketbenchmarking
